Abstract

Drawing on comparative institutional analysis (CIA) approach, this study revisits the literature of institutional distance and agency of MNE subsidiaries. While focusing on contextualized understanding of institutional complexity and subsidiaries’ perception and responses to host institutions, we explore how subsidiaries address gender equality at workplace with the case of Korean (home) subsidiaries in Sweden (host). Institutional distance in regard to gender equality between Korea and Sweden is high and Sweden’s gender equality related institutions are firmly developed by coordinating with other institutional domains. Given the institutional environment of Sweden where puts high demand for subsidiaries to have gender-balanced organizational culture and practices, Korean subsidiaries may actively consider promoting more gender equal working environment to gain local legitimacy or may keep their home country’s practices while avoiding such pressures. This study thus examines to which extent subsidiaries as agents exercise agency to the particular institutional environment related to gender equality issue by analyzing three Korean subsidiaries’ strategic responses in Sweden. We contribute to existing literature by showing how subsidiaries perceive and respond to particular institutional distance, and highlighting agency of subsidiaries on gender equality issue.
