Abstract

Work engagement has long been recognized as a critical driver of organizational success. With Millennials comprising the largest segment of the current workforce, this cross-cultural study explores how personality traits and the satisfaction of psychological needs impact their work engagement. The findings reveal that conscientiousness and the fulfilment of basic psychological needs are significant predictors of work engagement. Specifically, UK Millennials exhibited higher levels of openness to experience, conscientiousness, agreeableness, and internalization, while Thai Millennials reported greater autonomy satisfaction, with no significant differences in relatedness or competence satisfaction. Furthermore, internalization negatively moderated the relationship between conscientiousness and cognitive work engagement. The study provides empirical evidence on Millennials' work-related values and motivational preferences through self-determination theory. Additionally, the cross-cultural comparisons reveal differences between Millennials in the two different countries based on sociocultural contexts and identify lower work engagement levels in the UK sample as a potential area for further research. Practical recommendations are offered for organizations aiming to enhance work engagement by addressing worker personality dimensions, psychological needs, and reward systems.
